Living wage for the bottom ones atleast. If not possible,
start with two third of the living wage for the bottom with keeping provisions
to top up to living wage when profit gets in. At the least, start with half
making sure the salary is atleast 50% higher than the competitior now or later
stage. 50% is chosen as less than that would not get noticed, so may not give
that impact.
